Saat ini dunia sedang mengalami krisis talenta.

ManpowerGroup melaporkan di tahun 2021 secara global 69% perusahaan mengalami “talent shortage” dan kesusahan dalam merekrut talenta – tertinggi dalam 15 tahun terakhir. The National Association of Business Economics juga melaporkan bahwa di akhir tahun 2021, setengah dari respondennya mengakui kekurangan “skilled workers”. Di regional Asia Pasifik, menurut Korn Ferry, fenomena kekurangan talenta bahkan diprediksi berpengaruh ke pertumbuhan pasar di regional tersebut sebesar $4.238 triliun (unrealized annual revenue).

Ada salah satu opsi solusi untuk menghadapi permasalahan tersebut. Perusahaan-perusahaan mulai membuka pintu bagi mereka yang berhenti bekerja untuk kembali masuk ke dunia kerja.

Mengapa?

Mengapa tidak.

Mereka memiliki pengalaman kerja yang cukup, skill yang dibutuhkan, pengalaman bekerja dalam tim atau memimpin tim, dan sebagainya. Cocok bukan? Bahkan biasanya mereka memiliki motivasi yang tinggi karena ingin kembali ke dunia kerja yang dimana kesempatan seperti itu terbilang sangat jarang karena masih dianggap aib apabila memiliki gap dalam pengalaman kerja.

Perusahaan menamakan program “return-to-work” ini dengan namanya masing-masing. Sebagai contoh, Goldman Sachs yang merupakan salah satu pionir dalam program “return-to-work” memberi nama “Returnship”. Credit Suisse dengan nama “Real Returns”.

Perusahaan yang merangkul orang-orang tersebut menganggap gap year yang terjadi bukan aib karena faktanya seseorang memilih berhenti kerja karena alasan yang kuat: ingin lebih fokus mengurus keluarga, mengurus anggota keluarga yang sakit, merasa terlalu jenuh dengan rutinitas kerja, butuh istirahat sejenak untuk kesehatan mental, dan sebagainya.

Sejarah

Program “return-to-work” pertama kali diinisiasi hampir 20 tahun lalu.

Di awal tahun 2000, Wall Street kekurangan populasi pekerja wanita karena banyak dari mereka memilih berhenti bekerja di tengah karirnya untuk lebih fokus mengurus keluarga. Hal ini sangat disayangkan karena mereka adalah valued-workers dengan pengalaman dan skill yang mumpuni. Di pertengahan tahun 2000, Lehman Brothers dan UBS memulai inovasi dengan merekrut kembali pekerja yang berminat untuk kembali bekerja dengan mereka. Diikuti oleh Goldmans Sachs dan Sara Lee di tahun 2008. Hingga akhirnya saat ini program “return-to-work” menjadi populer di Amerika.  

Program “return-to-work” ini berdurasi dari 3-6 bulan dengan peserta mendapatkan gaji. Tidak cuma wanita yang bisa ikutan, pria pun juga bisa. Di era pandemic Covid-19, beberapa perusahaan khusus membuka untuk mereka yang terdampak Covid-19 seperti Goldman Sachs. Program ini tentu memiliki syarat umum sebagai berikut:

  1. Pengalaman kerja minimal 3 tahun
    Walaupun terkadang ada yang membutuhkan 5-7 pengalaman kerja
  2. Telah berhenti bekerja minimal 2 tahun
    Bahkan di program “Return to Work” Morgan Stanley, ada yang sudah break berhenti kerja selama 12 tahun.

Selain persyaratan umum, kadang terdapat pula persyaratan khusus seperti peserta harus berasal dari kampus tertentu, misal Ivy League.

Di akhir program, peserta program “return-to-work” dapat ditawarkan posisi pegawai tetap. Menurut Harvard Business Review, rata-rata 80% peserta program “return-to-work” menjadi pegawai tetap. Program ini semakin relevan dengan populasi pekerja milenial yang mendominasi dunia kerja karena menurut survey ManpowerGroup, diprediksi 57% pekerja pria dan 74% pekerja wanita milenial akan melakukan career break untuk mengurus anak, mengurus orang tuanya, dan sebagainya.

Karena yang direkrut dalam program “return-to-work” bukan fresh graduate melainkan mid-career profesional ke atas, program ini berbeda dengan onboarding pegawai baru. Kurikulumnya didesain untuk mengembalikan kepercayaan diri dan membantu transisi dan ke dunia kerja, adanya mentor atau buddy yang menjadi tandem peserta, refreshment professional dan technical skills, on-the-job training, dan sebagainya.

Program ini selain menjadi talent pool perusahaan untuk mendapatkan pekerja yang mumpuni, tapi mendukung keberagaman dan inklusi (diversity dan inclusion) karena bisa mendapatkan pekerja yang beragam yang dipercaya mendorong terlahirnya lebih banyak inovasi.

Tips Sukses

Menurut Cohen dalam artikelnya “Return-to-Work Programs Come for Age”, kunci sukses dari program “return-to-work” antara lain adalah:

  • Tunjuk champion dengan level eksekutif
    Champion dengan level jabatan yang tinggi untuk mendapatkan buy-in saat program ini diluncurkan dan membantu keberlangsungan dari program.
  • Tunjuk Program Manager
    Program Manager adalah seseorang yang ditunjuk untuk memastikan kesuksesan dari program.
  • Jangan labeli peserta dengan sebutan “anak magang”
    Peserta adalah mid-career professional yang sudah memiliki jam terbang tinggi dan skill yang mumpuni. Sebutan tersebut akan menyinggung mereka.
  • Gunakan konsep cohort
    Peserta tidak direkrut satu per satu, tapi secara berkelompok (cohort). Hal ini agar mereka dapat saling bantu dalam angkatannya.
  • Buat nama dan website
    Pilih nama yang menarik untuk program “return-to-work” karena akan menjadi “trademark” perusahaan. Buat website untuk menjadi sumber informasi yang reliable bagi mereka yang memiliki kepentingan dalam program ini.
  • Miliki database pekerja yang resign yang baik
    Sumber talent tentunya adalah pekerja yang telah resign. Mereka adalah kandidat program yang baik karena sudah familiar dengan perusahaan dan memiliki kemungkinan besar untuk menerima tawaran pekerjaan dari kantor lamanya
  • Rekrut melalui employee referral
    Sumber lain dalam merekrut talent adalah dengan seseorang yang kita kenal karena cenderung tahu bagaimana kemampuan mereka dalam bekerja.
  • Highlight cerita sukses
    Cerita sukses harus diangkat untuk menginspirasi perusahaan lain dan menjangkau talent yang ternyata tersembunyi di ujung dunia sana.

    In an interview with British publication the Radio Times, released Tuesday, Arterton said that, whilst on set, the director – who hasn’t been named – instructed her and her co-star to film a sex scene on a bed.

    “I said, ‘No, this scene was written for us to be off screen, so you just hear the noises,’” Arterton told the Radio Times. “I’d never have accepted the role if it was going to be filmed.”

    The actress said that she was pressured by the director to film the scene, but that she “flat out” refused to take part in it.

    Had she been younger at the time, Arterton suggested that she might have been more concerned about being fired for refusing to film it.

Wittock’s sleek, modernist chaise longues are entirely cushionless — save for the padding of 500 precisely arranged tennis balls. Her one meter-long benches are similarly sparse, with some 270 balls being both stylish and structurally substantial.

    “It takes around 24 different manufacturing steps to (make) a tennis ball, which is around five days. Then it has such a short lifespan,” Wittock told CNN in a video call from Brussels. “I was looking into tennis balls because I played tennis myself, so I know there is a lot of waste.”
    Around 300 million tennis balls are produced each year — and almost all of them end up in landfills, taking over 400 years to decompose. The US Open, which ended at the weekend, goes through around 70,000 each year, with Wimbledon not far behind at 55,000. Wittock estimates the lifecycle of a ball stands at just nine games, depending on the level of tennis being played. “Even if they are contained in their box, if the box has been opened the gas inside the tennis balls will be released over time,” she said. “(Eventually) they will get flat and you’ll have to throw them away.”

    В реформированную следственную группу вошло 35 только следователей, не считая дознавателей, а возглавил ее лично начальник следственной части по РОПД полковник юстиции А.Н. Винокуров, который и раньше курировал следствие, ведущееся в его следственной части, а теперь руководит им непосредственно.

    «В начале 2014 года силовики провели в здании администрации „воспитательную работу“с целью дискредитации руководства, создания нервозной обстановки в трудовом коллективе, ухудшения делового климата. Следователи и оперативные работники применяли физическую силу, выгоняя сотрудников из кабинетов, били по дверям ногами, вели себя крайне агрессивно, неоднократно заявляя сотрудникам предприятия, что их генеральный директор является преступником».
    Журналисты утверждали, что уголовное дело было сфабриковано в целях завладения имуществом компании, прекращения еедеятельности и устранения администрации. «Уголовное дело, возбужденное де-юре в отношении неустановленных лиц и находящиеся в настоящее время в производстве старшего следователя по ОВД ГСУ ГУ МВД РФ по СПб. и ЛО подполковника юстиции Винокурова А.Н., направлено не на объективное расследование, а на сбор компромата на руководителя компании и дискредитацию его в деловых кругах Санкт-Петербурга и Ленинградской области во исполнение «заказа» рейдерских структур».
    И далее: «Незаконными действиями следователя Винокурова полностью парализована деятельность ЗАО, а его сотрудники незаконно привлечены к уголовной ответственности».
    Следователь А.Н. Винокуров, действуя умышленно с целью опорочить честь и достоинство руководителя, в присутствии сотрудников предприятия не допускал его в личный кабинет депутата, сообщала газета. «По личному указанию следователя Винокурова А.Н. оперативные работникив нарушение требований ст. 12, 113 УПК РФ, ст. 25 Конституции, гарантирующих неприкосновенность жилища, проникли в квартиру, принадлежащую дочери кассира предприятия. Был проведен незаконный обыск. Спустя некоторое время сотрудниками УЭБиПК была совершена попытка покушения на то же преступление в отношении частной собственности гендиректора».
    Следственными органами, писала «Сельская жизнь», игнорируются очевидные факты и обстоятельства, позволяющие говорить о заинтересованности следователя Винокурова А.Н. в привлечении должностных лиц компании к уголовной ответственности, что может быть следствием того, что следователь либо иные лица, имеющие на него влияние, финансово мотивированы рейдерскими структурами.
    «Следователь Винокуров А.Н. умышленно вводит в заблуждение руководство о необходимости продления сроков предварительного следствия, указывая не соответствующие действительности результаты годичной работы, которой на самом деле не было».

    The post called that particular impact on the cave “completely avoidable,” contrasting it with the hard-to-prevent fine trails of lint left by each visitor.

    “Great or small we all leave an impact wherever we go. Let us all leave the world a better place than we found it,” the post urged park goers.
    The park’s website says that eating and drinking anything other than plain water attracts animals into the cavern.

    Carlsbad Caverns followed up its post about the Cheetos bag with a post about the “leave no trace” principle of disposing of waste properly.

    “Contrary to popular belief, the cave is NOT a big trash can,” the post said, yet rangers pick up waste left behind every day.

    “Sometimes this can be a gum wrapper or a tissue, other times it can unfortunately mean human waste, spit, or chewing tobacco.” Visitors are asked to make sure they don’t leave trash in the cavern and to use designated restrooms.

    По его словам, жилищная кооперация в России имеет давнюю историю. Дореволюционная Россия была первой в мире по числу кооперативов в мире. Жилищные кооперативы были распространены и в советское время. В пореформенный период был избран американской путь — акцент на ипотеку. Но он себя не оправдал — так как ипотеку получить довольно тяжело и число нуждающихся в качественном жилье сокращается медленно.

    Кооперативное же финансирование получить, наоборот, легко. Нет таких требований, как хорошая кредитная история, не требуется подтвержденный доход.

    Что касается возрастных ограничений, то пайщику должно исполниться 16 лет, верхних ограничений для вступления в кооператив нет. Залоговой частью выступает сама квартира: пока пайщик полностью не рассчитается с кооперативом, она находится в собственности кооператива, то есть в собственности всех пайщиков.     — В развитии жилищных кооперативов нужно правильно расставить акценты: выбрать форму, нуждающуюся в приоритетной поддержке. Есть жилищно-строительные кооперативы — это как раз случай Су-155. И есть жилищные кооперативы. Нет рисков, характерных, например, для ЖСК — рисков того, что ликвидный объект недвижимости, гарантирующий выплату пая пайщику, который примет решение выйти из кооператива, не будет создан — потому что дом по тем или иным причинам не будет достроен.

    It wasn’t the rich orchestra of high pitches and rumbles you might expect with an earthquake, but more of a monotonous hum, he told CNN. Earthquake signals tend to last for minutes; this one lasted for nine days.

    He was baffled, it was “completely unprecedented,” he said.
    Seismologists traced the signal to eastern Greenland, but couldn’t pin down a specific location. So they contacted colleagues in Denmark, who had received reports of a landslide-triggered tsunami in a remote part of the region called Dickson Fjord.

    The result was a nearly year-long collaboration between 68 scientists across 15 countries, who combed through seismic, satellite and on-the-ground data, as well as simulations of tsunami waves to solve the puzzle.
